Steering Through the Storm: Leading in Uncertainty

Strategies to Close the Knowledge Gap

June 17, 2025

Introduction

Uncertainty isn’t just a backdrop to contemporary leadership, it’s the headline. In every conversation I have with healthcare leaders, it’s clear: change is constant, but it’s the unpredictability of that change that feels most destabilizing. We’re navigating a relentless wave of disruption—from global health crises and regulatory shifts to workforce upheaval, economic pressure, and the rapid evolution of AI.

In this climate, the playbook has changed. Traditional leadership approaches fall short when the future is unclear. What’s needed now are leaders who can embrace ambiguity, think with agility, and guide their teams with clarity and courage.

Thriving through uncertainty requires more than grit — it calls for a mindset shift, anchored in purpose and guided by new skills. In this piece, we explore how leading through uncertainty differs from managing change — and share six essential strategies that every healthcare leader should be mastering right now.

Leading Through Change vs. Leading Through Uncertainty

While closely related, leading through change and leading through uncertainty require very different leadership mindsets and skills — especially in today’s healthcare environment.

Change management is a foundational leadership competency. It typically involves guiding teams from a current state to a clearly defined future state using proven, evidence-based frameworks. Tools, models, and best practices abound to help leaders manage resistance, communicate effectively, and build lasting buy-in. Whether implementing new care delivery workflows, policies, or structures — or standardizing processes across a system —change is often planned, measurable, and rooted in predictability.

Uncertainty, by contrast, is the absence of clarity about what is coming next. It’s less about guiding people through a roadmap and more about helping them stay grounded when the map keeps changing. Leading through uncertainty demands real-time adaptability, emotional resilience, and the ability to make decisions amid ambiguity

Nurse and Healthcare Leaders today are no strangers to the complexity of the work environment:
  • Workforce Unpredictability: Leaders face evolving staffing models shaped by generational shifts in expectations — declining willingness to work nights, weekends, or holidays, and reduced long-term employer loyalty. Staffing models are more challenging than ever.

  • Financial Instability: Economic fluctuations impact supply chains, reimbursement models, grant funding, and operating margins — often with cascading effects at the system and unit levels.

  • Rapid Technological Disruption: AI and automation are transforming care delivery, diagnostics, and clinical education. Yet despite innovation, we’re planning for a future we can’t fully see. What clinical roles will look like one, two, or five years from now remain uncertain.

In short, leading through change follows a plan. Leading through uncertainty requires a mindset. It’s not about having the right answers, it’s about having the right presence, clarity of values, and the courage to move forward when the path is unclear.

Six Essential Leadership Strategies for Navigating Uncertainty

There is no playbook for planning for the unknown. But there are behaviors and skills to optimally manage uncertainty. Here are six key strategies every leader should be focused on now:

1. Embrace the Discomfort of Not Knowing

Great leaders don’t always have the answers. Get comfortable with the discomfort of not knowing. As leaders we often have the answers and the solutions. In this climate, acknowledge that you won’t always have all the answers, pause before acting, and shift from having answers to asking better questions. Learn to listen and stay curious. For action-oriented leaders, this may feel uncomfortable- but it’s also where growth begins.

2. Lead with a Flexible, Growth-Oriented Mindset

Be open to options and possibilities. Be endlessly curious. Consider new ideas and abandon historical assumptions that no longer serve you. A flexible leader is a future-ready leader.

3.  Build Trust Through Transparent Communication

Uncertainty creates anxiety and can negatively impact emotional health. But trust and authenticity counters anxiety. Let your team know what you know- and what you don’t. Transparency builds psychological safety, which drives engagement, loyalty, and resilience among your team members.

4. Be Decisive - But Stay Adaptable

While you may need to make quick decisions, remain flexible, reassess, and pivot when needed. Think agile, not rigid. As new information arises, new approaches are often needed.

5.  Stay Informed and Stay Connected

Information is power-especially when change is constant. Read current, relevant information about our industry and profession. Network and stay connected with other leaders to exchange insights and best practices. Be cautious about relying on “outdated” published works, studies and data that you may use to guide and plan. Even last year’s data can lead you astray in today’s fast-moving world.

In a sea of change, your values are your anchor. Know what you stand for, and let those values guide every decision and communication. When your team sees you lead with consistency and integrity, they gain clarity and confidence—even when the path ahead is unclear.

Conclusion: Leading Forward with Confidence

Leading through uncertainty isn’t about control, it’s about embracing and releasing. It requires letting go of outdated assumptions, broadening your perspective, and embracing a forward-focused mindset. With every challenge comes an opportunity to lead differently—and more powerfully.
